Why this outperforms multi agency contingency and an internal function

Active candidates are only 20% of your market

Advertising, job boards and contingency recruitment compete for the same fifth of the market. The other 80% has to be found, approached and persuaded.
1

Contingency cannot afford to be thorough

No contingency recruiter will run the depth of search and screening this process demands, because they could do all of it and still lose the placement to someone who spent fifteen minutes on the phone and got lucky. The commercial model rewards speed, not rigour.
2

Your internal team is stretched across every role

An internal recruiter carrying a full requisition load has time for the candidates who come to them. Sustained, targeted headhunting of the passive market sits outside what the role allows.
3

Architecture expertise takes years to build

In our experience, experienced recruiters from other technical disciplines took 9 to 12 months to become comfortable with the nuances of architecture, and 18 months to reach full competency, working these roles day in, day out. It is unlikely an internal generalist will be an architecture expert. AI tools are genuinely useful for sourcing and sifting, but they cannot persuade a passive candidate to move, and they do not carry the nuance that separates one architecture discipline from another.

Questions

Retained search, explained

What is retained search?

Retained search is where you engage one search firm exclusively and commit part of the fee up front. That commitment is what pays for a thorough, research led search of the whole market, rather than a race between agencies for the same active candidates. Engaged Search is Konvergent’s retained search method for hiring architects.

Why not use several contingency agencies at once?

Advertising, job boards and contingency recruitment compete for the same fifth of the market. No contingency recruiter will run the depth of search and screening an architecture hire demands, because they could do all of it and still lose the placement. The other 80% has to be found, approached and persuaded.

How do the fees compare?

Contingency agencies typically charge 18% to 20%, paid only on placement. Engaged Search is 22.5% of first-year base salary, confirmed against the actual agreed salary at offer and paid in three stages. The deposit is all that is committed to start. See Pricing for the full schedule.

What happens once I engage Konvergent?

The search follows a proven three phase process, from defining who you really need, through sourcing and assessment, to offer and the first six months. See Engaged Search for permanent hires or Engaged Search for associates.

The Konvergent difference

Twenty years of hiring architects, built into a method

Engaged Search was developed by Ben Clark over more than twenty years recruiting architects. He has spent that time solely interviewing and hiring architects, and has run governance across architecture consulting projects, a combination of skills that does not exist elsewhere in the market.

Approaches people actually answer

LinkedIn Recruiter has made it trivial to spam architects with roles that are not right for them, so most approaches to the passive 40% are ignored. A considered sequence of messages and video calls, from someone who understands the nuances, achieves a response rate three times higher.

Honest and knowledgeable

Candidates listen when someone is straight with them from the first conversation and understands the role they are discussing. That honesty is what earns the access, and it is what keeps candidates talking through a long process.

A consulting partner, not an order taker

We will challenge the brief. If the role you have described is a Senior Solution Architect rather than an Enterprise Architect, you will be told before the search starts, not three months in.

Fit for your culture, not a technical only fit

We search for the personality type the role needs rather than presenting whoever is available. In architecture hiring, the decision that matters extends well beyond the technical.

Counter offers, managed before they happen

Every good candidate is vulnerable to a counter or an alternative offer. Knowing the candidate in depth, speaking with them constantly and passing what we learn back to you reduces that risk considerably. Superficial conversations create superficial relationships, and a 3.7x greater chance of a candidate changing their mind.
